@james_uk I have encountered this same issue and after lots of tinkering with different players, positions and ages I have found that your captain must be an outfield player (NO goalkeepers) and 29 years of age or older. Hope this helps
Also a sidnote, you will know when you have picked the right specialists for the jobs as the after match commentary will read something like:- Loving the tactics, loving the win. My work here is done.

Of course all of us get to see this message among many others about "the Captain being over his head" Or something like this ...

I have also tried , tested different types of players for a Captain.
I have even used a GK as a Captain , while playing a defensive style of game though, because he was the one with the highest power in my 11 line up. Personally I find it funny, cause I got this message in several won matches , while on the other hand ... I also got this from the Commentators after a match that ended up in a draw !

Thing is that most of the times I don't have many old in age players. I prefer the young ones. But in the end , I suppose what makes a great Captain is a combination of : Skills/ Power - Age - Rating/Performance Grade .
